Developing first-time People Managers
Developing first-time People Managers
We specialise in developing new managers to become confident leaders; equipping them with the skills, behaviours, and emotional intelligence to lead people well. Our mission is clear: when managers are supported and grow, their teams and organisations grow with them.

The Hidden Cost of Underprepared People Managers
Most organisations promote talented people into management roles without equipping them with the necessary skills and behaviours to lead effectively. What follows isn’t a performance issue, it’s a capability gap.
The gap quickly turns into impact:
- Rising stress, burnout and sickness
- Decreased engagement and productivity
- Leaders avoiding conflict until it becomes a crisis
- High turnover and loss of talent
- Poor psychological safety leading to a blame culture
- Unclear expectations with confused accountabilities
- Managers feeling overwhelmed, out of their depth and unsupported
How We’re Helping Organisations Like Yours
We work with organisations who want to stop the cycle of accidental management and build leadership capability from the outset. Our approach is practical and grounded in real-life leadership – not theory or tick-box training.
Through a blend of coaching, experiential learning, interactive workshops and honest conversations, we support managers to:
- Build confidence in their leadership identity
- Strengthen communication and set clear expectations
- Navigate conflict early and constructively
- Create an inclusive and psychologically safe culture
- Develop resilience and adaptability
- Make better decisions and handle pressure.
For organisations, this means fewer performance issues, stronger cultures and leaders who can support their teams rather than overwhelm them.
We partner closely with CEOs, HR leaders and people-centred businesses to develop leaders who create clarity, stability and positive impact from day one.

Your Questions Answered
Which sectors do you support?
Kay Gunn Limited works with organisations across a wide range of sectors. Our clients include professional services, sport, technology, education, charity and not-for-profit organisations, healthcare, creative industries and people-centred businesses.
While sectors may differ, the challenges faced by first-time people managers are often strikingly similar. This allows us to bring broad insight and proven best practice, while tailoring our approach to the specific culture, context and needs of your organisation.
Do you only support first-time people managers?
No. While first-time people managers are our core specialism, we also support more experienced managers and leaders who want to strengthen their people leadership capability.
This might include managers stepping into larger or more complex roles, leaders managing through change, or individuals who were promoted without formal development and want to build confidence in how they lead.
How does Kay Gunn work together with our team?
Partnership is central to how we work. We collaborate closely with CEOs, HR leaders and internal stakeholders to ensure our work aligns with your organisational goals and culture.
We begin by understanding your context, challenges and expectations. From there, we design and deliver development that complements your existing people strategy. Throughout our work together, communication remains open, honest and collaborative, ensuring managers feel supported and organisations see meaningful impact.
How long do organisations typically work with you?
This depends on your objectives and the level of support required. Some clients engage with us for a defined programme, such as a three or six-month development journey. Others choose to work with us on an ongoing basis to support cohorts of new managers, provide coaching, or deliver bespoke workshops.
We’re flexible in our approach and happy to discuss what timeframe will deliver the greatest value for your organisation.
What does your approach to leadership development look like?
Our approach is practical, human and behaviour-led. We combine coaching, experiential learning, interactive workshops and honest, supportive challenge.
Rather than relying on theory or tick-box training, we focus on real-life leadership situations, helping managers build self-awareness, confidence and the skills they need to lead people well, even in complex or high-pressure environments.
Do you use any psychometric or assessment tools?
Yes. We use Spotlight, a contemporary, strengths-based psychometric tool that helps individuals understand their mindset and behavioural preferences.
Spotlight supports managers to turn self-awareness into action, adapt to change and improve how they lead, communicate and make decisions. It is embedded within several of our development programmes and used alongside coaching and workshops.
Can your programmes be tailored to our organisation?
Absolutely. While we offer structured programmes such as Ignite, Unleash and Empower, these are designed as starting points.
We regularly adapt and build bespoke solutions based on your organisation’s size, sector, culture and leadership challenges. Our goal is always to create development that is relevant, impactful and sustainable.
How much does working with Kay Gunn Limited cost?
Investment varies depending on the level of support, programme length and whether the work is delivered on a one-to-one or group basis.
Rather than offering one-size-fits-all pricing, we take time to understand your needs before recommending an approach and providing a clear proposal. This ensures the investment is proportionate, transparent and aligned with the outcomes you want to achieve.
How do we get started?
It starts with a conversation. We’ll discuss your goals, challenges and what success looks like for your organisation, and then explore how we can best support you.
